幼儿教师工作满意度、组织承诺与离职倾向的MASEM分析

Abstract
在中国学前教育质量广受关注的背景下,幼儿教师高离职率日益成为影响师资队伍稳定的重要因素。本文采用元分析结构方程模型(MASEM)方法,整合16项中文实证研究,探讨工作满意度、组织承诺与离职倾向三者之间的关系。研究结果显示:工作满意度与组织承诺之间存在显著正相关(r=0.466),与离职倾向存在显著负相关(r=-0.459);组织承诺与离职倾向之间亦为显著负相关(r=-0.572),且中介分析证实组织承诺在其中发挥部分中介作用(间接效应=-0.31,95%CI[-0.35,-0.28])。推动学前教师队伍的可持续稳定发展,应在多层面协同发力,通过改善教师工作条件与激励机制、强化园所支持与情感联结、完善政策与制度保障体系,系统提升教师的职业认同与留任意愿。
